dc.description.abstract | O sistema de avaliação de desempenho da gerência de um dos principais bancos do Brasil é baseado na avaliação da meritocracia que correlaciona produtividade e resultado. Para que os objetivos almejados pela organização sejam alcançados de forma assertiva, faz-se necessário o envolvimento e o engajamento correto dos middle managers sob a ótica de que estes interagem diretamente com o nível estratégico e operacional da instituição. Após o lançamento desse sistema de avaliação em 2021, a Regional da Baixada Fluminense – Rio de Janeiro não conseguiu atingir as métricas propostas por ele, o que motivou a realização do presente estudo com o objetivo final de identificar as principais dificuldades e contribuir para a melhoria da capacidade dos middle managers da regional de gerarem inovação. Trata-se de um estudo de natureza aplicada, exploratório, de abordagem qualitativa, com procedimentos de levantamento bibliográfico e estudo de caso. O instrumento de coleta de dados foi estruturado a partir de entrevistas utilizando um roteiro semiestruturado, desenvolvido com base na teoria de criação do conhecimento proposto por Takeuchi e Nonaka. A partir dos resultados, obtidos por meio do tratamento dos dados coletados, verificou-se ineficiência no processo de criação de conhecimento devido à falta de participação dos funcionários na criação das estratégias organizacionais. As interações dos middle managers com o nível estratégico possuem caráter informacional em que o diálogo ocorre de forma deficiente. Segundo os entrevistados, a deficiência nas interações entre os stakeholders internos e externos afetam a criação de um ambiente propício para a difusão de conhecimento e inovação. Como contribuição prática e teórica, este estudo possibilitou verificar, por meio de um estudo de caso, a importância da interação entre os conhecimentos tácitos e explícitos a partir do modelo SECI, evidenciando a importância do middle manager para a criação de conhecimento e inovação. Mediante o diagnóstico e avaliação da ineficiência do modelo interativo proposto por Takeuchi e Nonaka, foram propostas algumas recomendações para a Regional da Baixada Fluminense, para que seja possível gerar inovação nas agências bancárias por meio da participação ativa dos middle managers. | pt_BR |

dc.description.abstractOther | The performance evaluation system of the management in one of the leading banks in Brazil is based on meritocracy assessment, correlating productivity and results. In order to achieve the organization's desired objectives effectively, it is necessary to have the correct involvement and engagement of middle managers, considering that they directly interact with the strategic and operational levels of the institution. After the implementation of this evaluation system in 2021, the Baixada Fluminense Regional - Rio de Janeiro was unable to meet the proposed metrics, which prompted the conduct of this study with the ultimate goal of identifying the main difficulties and contributing to the improvement of the middle managers' capacity to generate innovation in the regional context. This study is of an applied nature, exploratory, with a qualitative approach, using literature review and case study procedures. The data collection instrument was structured based on interviews using a semi-structured script, developed on the basis of the knowledge creation theory proposed by Takeuchi and Nonaka. Through the results obtained from the treatment of the collected data, it was found that there is inefficiency in the knowledge creation process due to the lack of employee participation in the creation of organizational strategies. The interactions of middle managers with the strategic level have an informational nature, characterized by deficient dialogue. According to the interviewees, deficiencies in the interactions between internal and external stakeholders affect the creation of a conducive environment for knowledge dissemination and innovation. As a practical and theoretical contribution, this study allowed for the verification, through a case study, of the importance of the interaction between tacit and explicit knowledge using the SECI model, highlighting the role of middle managers in knowledge creation and innovation. Based on the diagnosis and evaluation of the inefficiency of the interactive model proposed by Takeuchi and Nonaka, some recommendations were proposed for the Baixada Fluminense Regional, aiming to generate innovation in the bank branches through the active participation of middle managers. | en |
